Lắng nghe là một trách nhiệm quan trọng của các nhà quản lý nguồn nhân lực, liệu nó có mang lại căng thẳng vai trò cho các nhà quản lý nguồn nhân lực hay dẫn đến nguy cơ kiệt sức trong công việc. Nghiên cứu này nhằm phân tích tác động của năng lực lắng nghe đối với tình trạng kiệt sức trong công việc của các nhà quản lý nguồn nhân lực và kiểm tra tác động trung gian của căng thẳng vai trò. Nghiên cứu đã áp dụng phương pháp cắt ngang để lựa chọn ngẫu nhiên 500 nhà quản lý nguồn nhân lực từ mười thành phố hàng đầu về quản lý nguồn nhân lực tại Trung Quốc để thực hiện khảo sát trực tuyến, và thu được 232 mẫu hợp lệ. Phân tích thống kê mô tả và ANOVA một chiều đã được sử dụng để khám phá tình trạng kiệt sức trong công việc của các nhà quản lý nguồn nhân lực tại Trung Quốc. Phân tích tương quan, hồi quy tuyến tính đa biến và phân tích tác động trung gian đã được áp dụng để kiểm tra mối quan hệ giữa năng lực lắng nghe và kiệt sức trong công việc, cũng như tác động trung gian của căng thẳng vai trò. (1) 34.5% số người tham gia khảo sát báo cáo mắc chứng kiệt sức nhẹ, trong khi 3.0% người tham gia cho thấy bị kiệt sức nghiêm trọng. Mệt mỏi cảm xúc là nghiêm trọng nhất. (2) Những người có khả năng lắng nghe tốt có thể dễ dàng tránh được sự kiệt sức trong công việc. Trong đó, kỹ năng lắng nghe có lợi cho việc giảm mức độ phi cá nhân hóa của các nhà quản lý nguồn nhân lực, và sự đồng cảm có tác dụng tích cực hơn trong việc nâng cao cảm giác thành tựu cá nhân của họ. (3) Căng thẳng vai trò có vai trò trung gian đáng kể trong mối quan hệ giữa năng lực lắng nghe và kiệt sức trong công việc. Điều này có nghĩa là năng lực lắng nghe có thể tránh được kiệt sức trong công việc bằng cách giảm căng thẳng vai trò của các nhà quản lý nguồn nhân lực. Nghiên cứu này đã làm sáng tỏ tình trạng kiệt sức trong công việc hiện nay của các nhà quản lý nguồn nhân lực tại Trung Quốc và khám phá ảnh hưởng của năng lực lắng nghe đối với kiệt sức trong công việc. Nghiên cứu này làm phong phú thêm nội dung nghiên cứu về kiệt sức trong công việc và cung cấp tài liệu tham khảo để ngăn ngừa và can thiệp kiệt sức trong công việc của các nhà quản lý nguồn nhân lực.
